Most Irish SMEs don't decide to hire an HR consultancy on a quiet Tuesday. It usually happens after a WRC complaint form lands, a disciplinary meeting goes badly, or an employee asks for a contract that nobody can find. By then the business is already reacting to the problem when it could have prevented it.
In our experience advising employers across Ireland, the businesses that get the most out of HR consultancy are the ones that bring support in before a crisis. This article sets out what a good HR consultancy actually does day to day, where do-it-yourself HR tends to break down, and how PurpleTree HR supports SMEs from Longford to Cork.
Quick answer: An HR consultancy gives an SME access to qualified HR expertise without the cost of a full-time HR manager. For Irish employers, that typically means compliant contracts and policies, ongoing employment advice, support with disciplinary and grievance issues, payroll and pension compliance, and representation if a claim reaches the Workplace Relations Commission (WRC).
Why Irish SMEs Turn to an HR Consultancy
In a business with 15, 40 or 120 employees, HR is often handled by the owner, a finance manager or an office administrator. These people are capable. They're also juggling HR alongside their actual job.
That works until the volume or complexity of people issues outgrows the time and knowledge available. A situation we see frequently: a growing business adds a second site or a night shift, and suddenly rosters, breaks, overtime and annual leave are being handled differently in each location. Nobody notices the inconsistency until an employee raises it, or a WRC inspector does.
Irish employment law also changes often. Auto-enrolment went live on 1 January 2026, and the statutory sick leave rules, remote working requests and pay transparency obligations have all developed over the last few years. Keeping up with every change is a full-time job in itself, and an HR consultancy takes that job off your desk.
The Hidden Workload Behind "Simple" HR Tasks
Plenty of HR tasks look easy from the outside. Most of the risk comes from timelines and documentation that employers don't realise are being measured.
Contracts and written terms
Under the Terms of Employment (Information) Act 1994, new employees must get certain core terms in writing within five days of starting and a full written statement within one month. Most employers know they need a contract. Far fewer know the five-day clock exists, and a WRC adjudicator can award up to four weeks' pay for a breach even if the employee suffered no other loss. You can read more about this in our article on employment contract mistakes that end up at the WRC.
Working time records
The Organisation of Working Time Act 1997 expects employers to keep records of hours worked, breaks and annual leave, and to hold them for three years. In hospitality, construction and healthcare, where shifts change weekly, those records are often incomplete. When a WRC inspection arrives, the employer has to produce the records on request. If they can't, the burden effectively shifts onto the business to prove it complied.
Payroll and pensions
Auto-enrolment has added another layer to payroll. Eligible employees have to be identified, contributions calculated and deducted correctly, and opt-out windows tracked. This is operational work that touches payroll, HR records and employee communications at the same time, which is exactly where gaps open up. Our article on auto-enrolment mistakes covers the patterns we are already seeing in 2026.
Where DIY HR Breaks Down at the WRC
The most expensive HR failures are almost always procedural. The employer had a genuine reason to act but handled the process in a way the WRC could not accept.
Dismissal is the clearest example. Under the Unfair Dismissals Acts 1977 to 2015, compensation can reach up to 104 weeks' remuneration where an employee has suffered financial loss. Adjudicators look closely at whether the employer followed fair procedures: was the employee told the allegations in writing, given the evidence, allowed representation, heard by an impartial decision maker, and offered an appeal? Miss one of those and a strong case can collapse.
Discrimination claims carry similar exposure. Under the Employment Equality Acts 1998 to 2015, awards for employees can reach up to two years' remuneration, and a claim can arise from recruitment, promotion, a dismissal, or a badly handled request for reasonable accommodation.
What employers miss is how early a case can be lost. Investigation, disciplinary hearing, outcome letter and appeal each have to stand on their own, and a mistake at the investigation stage often can't be fixed later. This is why our team gets involved at the first sign of an issue, long before any hearing is scheduled.
What HR Consultancy Support Looks Like With PurpleTree
PurpleTree HR works as an extension of your management team. Our HR Essentials service is built for SMEs that want ongoing, on-call HR support without hiring in-house. In practice, that covers:
- An employment advice line for the day-to-day questions that come up every week, from sick leave and lateness to remote working requests. See our employment advice service.
- Contracts and documentation drafted to current Irish law, including contracts of employment and a tailored employee handbook.
- Policies and procedures that reflect how your business actually operates, through our HR policies and procedures service.
- Disciplinary and grievance support from the first complaint through to outcome and appeal, via our disciplinary and grievance service.
- Representation at the WRC if a claim is lodged, through WRC representation.
When we guide clients through a difficult case, we don't just send a template. We help plan the process, sit alongside managers where needed, check every letter before it goes out and keep a clear paper trail. That is the paper trail the WRC will ask to see.
Retained, Fractional or Project-Based HR Consultancy
No two SMEs need the same level of support. The right HR consultancy model depends on your headcount, sector and the issues on your desk right now.
- Retained support suits businesses that want a named HR advisor available year-round for advice, documentation and case management.
- Fractional HR gives you a set amount of senior HR time each month, which works well for growing businesses that need someone shaping policy and coaching managers.
- Project-based support covers one-off pieces of work such as a restructuring, a redundancy process, a TUPE transfer or a workplace investigation.
Many of our clients start with a project and move to retained support once they see how much management time it frees up. You can compare options on our pricing page.
Sector Pressures an HR Consultancy Should Understand
Generic HR advice rarely fits an Irish workplace that runs on shifts, sites or seasonal staff. Each sector brings its own pressure points.
- Construction: sectoral pay rules, subcontractor status questions and site safety obligations under the Safety, Health and Welfare at Work Act 2005.
- Hospitality: Sunday premiums, tips and gratuities, rest breaks and high staff turnover.
- Healthcare: rostering across 24-hour services, Garda vetting and complex absence management.
- Retail: part-time and banded hours, seasonal recruitment and public holiday entitlements.
- Manufacturing: shift patterns, overtime, trade union engagement and HSA compliance.
Our consultants work across all five sectors daily, so advice reflects how your workplace actually runs.
Signs Your Business Is Ready for HR Consultancy Support
From the employers we speak with, these are the warning signs that DIY HR has reached its limit:
- Contracts were written years ago and haven't been reviewed since.
- Managers handle discipline differently from one team or site to the next.
- You aren't sure every employee received their written terms on time.
- Holiday, sick leave and hours records live in several spreadsheets.
- A grievance or bullying complaint has been sitting unresolved.
- You've received a WRC complaint or inspection notice and don't know where to start.
If two or more of these sound familiar, the risk is already in the business. The good news is that it's usually fixable with the right support in place. The official guidance on Citizens Information is a useful reference point, but applying it correctly to your workforce is where specialist help pays for itself.
